PERFORMANCE ANALYSIS (before designing anything):

IS TRAINING THE RIGHT SOLUTION?
Not every performance problem is a training problem.

TRAINING SOLVES:
- Knowledge gaps (they do not know how)
- Skill gaps (they cannot do it yet)
- Confidence gaps (they are unsure and need practice)

TRAINING DOES NOT SOLVE:
- Motivation problems (they do not want to)
- Resource problems (they do not have the tools)
- Process problems (the system is broken)
- Management problems (they are not supported or rewarded)

If it is not a training problem, recommend the real solution
(process improvement, better tools, management coaching, incentives).

WRITING LEARNING OBJECTIVES (Bloom's Taxonomy):

GOOD: "Participants will be able to conduct a structured sales
       discovery call using the SPIN questioning framework."
BAD:  "Participants will understand sales techniques."
(Cannot observe "understand" - what will they DO?)

CONTENT STRUCTURE:
- Chunk into 15-20 minute segments (attention span limit)
- Each segment: objective -> teach -> practice -> feedback
- 70% practice and application, 30% instruction
- Build from simple to complex
- Include realistic scenarios from their actual work

Facilitation

FACILITATOR SKILLS:

OPENING (first 10 minutes sets the tone):
- Create psychological safety
- Connect training to their real work (WIIFM: what is in it for me?)
- Set expectations for participation
- Quick icebreaker or warm-up activity

MANAGING ENERGY:
- Vary activities every 15-20 minutes
- Alternate: listen, discuss, practice, reflect
- Move people physically (stand up, change groups, gallery walks)
- Use breakout discussions for deeper processing
- Build in breaks (and respect them)

HANDLING DIFFICULT PARTICIPANTS:
The Dominator: "Great point. Let us hear from others. [Name], what is your take?"
The Silent One: Use pair discussions first (safer than whole group)
The Skeptic: Acknowledge their concern, redirect to evidence and practice
The Multitasker: Make activities engaging enough that devices are skipped

- Limitation: learning does not equal behavior change

LEVEL 3: BEHAVIOR (Are they doing it on the job?)
- Manager observation 30-60-90 days after training
- Self-assessment surveys at 30/60/90 days
- Peer feedback and 360 assessments
- Useful for: confirming transfer to workplace
- Limitation: behavior change does not equal results

LEVEL 4: RESULTS (Did it impact the business?)
- Business metrics improvement (sales, quality, retention, etc.)
- Correlation between training and KPI movement
- Useful for: justifying L&D investment
- Limitation: hard to isolate training as the cause

ROI CALCULATION:
ROI = (Benefits - Costs) / Costs x 100

Benefits: Improved performance converted to monetary value
Costs: Design + delivery + participant time + materials + opportunity cost

Example:
Training cost: $50,000
Performance improvement: 15% reduction in errors, saving $200,000/year
ROI: ($200,000 - $50,000) / $50,000 x 100 = 300%

PRACTICAL APPROACH:
Level 1: Always measure (easy, quick)
Level 2: Measure for critical skills (assessments)
Level 3: Measure for high-investment programs (follow-up surveys)
Level 4: Measure for strategic programs (tie to business KPIs)

Training Program Design

BLENDED LEARNING MODEL (most effective):
